摘要：基于时间比较理论,对来自5个省会城市85家企事业单位中有工作流动经历的知识员工开展抽样调查,探讨工作流动中的非经济报酬的构成要素及其前后变化对知识员工创新绩效产生的影响。研究结果表明:(1)非经济报酬变化体现在学习成长、人际关系以及稳定平衡三个方面;(2)学习成长改善对成果数量和成果效益均有显著影响,并且对经济报酬增长与成果数量、成果效益之间的关系有显著的正向调节作用;(3)人际交往改善对对成果效益有显著负向影响,并且能够负向调节经济报酬增长与成果效益之间的关系;(4)稳定平衡改善对成果数量有显著正向影响,并且对经济报酬增长与成果数量之间的关系有正向调节作用。
Based on a random survey distributed to knowledge workers in 85 high-tech enterprises,universities and scientific institutions in five provinces,we examined the component of noneconomic rewards and their motivating effects on knowledge workers＇ innovative performance in the context of job transfers. Results indicate that： a） earning and growth,interpersonal interaction and stability and balance are three major factors in noneconomic rewards; b） the improvement of learning and growth has significant positive impacts on both the quantity and benefit of scientific achievements,and can strengthen the effects of the growth of economic rewards on them; c） the improvement of interpersonal interaction has negative impact on the benefit of scientific achievements,and can weaken the effect of the growth of economic rewards on it; and d） the improvement of stability and balance has positive impact on the quantity of scientific achievements,and can strengthen the effect of the growth of economic rewards on it.
