摘要:心理契约是和谐劳动关系治理的有效工具。灵活就业员工的心理契约具有与正式员工不同的特点,主要表现为灵活就业员工的心理契约内容以交易维度为主,心理契约具有较高的不稳定性,更易产生契约的破裂和违背,职业忠诚和组织忠诚的分离,处于不同职业生涯阶段的灵活就业员工的心理契约存在差异等。建立心理契约的平衡机制有助于灵活就业员工良好心理契约的形成和维系,心理契约的平衡机制包括:通过培养就业能力,实现职业忠诚和雇佣保障之间的平衡;通过建立尊重和关爱,实现关系型契约和交易型契约的平衡;实施支持性人力资源管理,实现被动服从与主动组织支持感的平衡。
Psychological contract is an effective facility of coordinating labor relations. The psychological contract of flexible employment staff has different characteristics from that of regular employees. The contents of the psychological contract of flexible employment staff are mainly transaction dimensions; the psychological contract is highly unstable and easy to cause the break and violation of contract, and seperation of professional loyalty and organizational loyalty; there are differences in the psychological contract of flexible employment staff at different career stages. Establishing a balancing mechanism is helpful for flexible employment staff developing and maintaining good psychological contract. The balancing mechanism of psychological contract includes realizing the balance between professional loyalty and employment guarantee through developing employability, realizing the balance between relationship psychological contract and transaction psychological contract through developing respect and care, exerting supportive human resource management and realizing the balance between the feelings of passive obedience and active organization and support.
