摘要:数字经济时代,管理和驾驭不确定性需要鼓励员工创新行为。基于领导风格理论,将组织情境和人格特征因素纳入分析模型来探讨威权领导是如何影响员工创新行为的问题,并探讨组织认同和主动性人格特质的影响机制。运用SPSS和AMOS统计软件对284份问卷进行分析,得出以下研究结论:①威权领导对员工创新行为具有显著正向影响;②组织认同在威权领导与员工创新行为之间起中介作用,即威权领导能够通过组织认同这个具体的情境促进员工创新行为;③主动性人格可以正向调节威权领导和组织认同之间的正向关系。研究结论丰富了当前关于威权领导积极效应的研究,同时对我国企业的管理实践和人员招聘也具有一定的启示意义。
In the era of digital economy,the management and control of uncertainty need to encourage employees'innovative behavior.Based on the theory of leadership style,this paper took the factors such as organizational situation and personality characteristics into the analysis model to explore how authoritarian leadership influenced employee's innovative behavior,and discussed the influence mechanism of organizational identity and proactive personality traits.By using SPSS and Amos statistical software to analyze 284 questionnaires,the following conclusions were drawn:①authoritarian leadership had a significant positive impact on employees'innovation behavior;②organizational identity played a mediating role between authoritarian leadership and employees'innovation behavior,that is,authoritarian leaders could promote employees'innovation performance through the specific context of organizational identity;③proactive personality could positively regulate the positive relationship between authoritarian leadership and organizational identity.The conclusion has enriched the current research on the positive effects of authoritarian leadership,and also has some enlightenment on the management practice and personnel recruitment of Chinese enterprises.
